Now in our eleventh year of operation, the aim of the "OD" sessions is to continue to foster an appreciation of  InThinking within an emerging network that is developing inside Pratt & Whitney Rocketdyne and beyond. Dates for future "OD" sessions along with additional "thinking" opportunities for 2010 can be found in this announcement.

OD Stats

For an update on OD statistics, this month's invitation is going out to 5000+ partners in the U.S., as well as fellow inthinking partners in Australia, Austria, Bosnia-Hercegovina, Brazil, Bulgaria, Canada, China, Dubai, Ethiopia, Finland, France, Germany, Hungary, India, Iran, Ireland, Italy, Japan, Kenya, Malaysia, Mexico, Netherlands, New Zealand, Romania, Russia, Singapore, Slovakia, South Africa, South Korea, Sweden, Switzerland, Turkey,  the United Arab Emirates, and the U.K. Taken together, these individuals represent over 600 organizations in this list of nations, from elementary schools and senior high schools to colleges and universities, from one-person consulting firms to United Technologies, GM, IBM, General Electric, NASA,  Philips Electronics, and The Boeing Company. Among this list of invitees, participation in June's OD conference calls with Armin Pajand included 39 partners 
from across the US and UK, including (in all, 350+ have joined us in 2010, with 450 partners in 2009, 394 in 2008, 342 in 2007, 444 in 2006, and 402  2005...ah, yes, variation exists).

Good morning from the west coast home of Pratt & Whitney Rocketdyne (PWR), located in Canoga Park, California, on the western end of the San Fernando Valley in greater Los Angeles.
 
With the LA Times extensive appraisal of teachers in LA's Unified Public Schools coming soon (Sunday?), it's time to come together in the spirit of improving our abilities to think together, learn together, and work together, in our respective organizations...as a starting point.  Towards this end, this month we feature Mary Jenkins as our Thought Leader, in sessions set for Thursday, August 26th and Friday, August 27th.  Details follows below.

Pratt & Whitney Rocketdyne's InThinking Network welcomes Mary Jenkins (pictured below) to lead our eighth Ongoing Discussion of 2010 on August 26th and 27th (and our 128th session since we began in 2000).

We're very excited to host Mary Jenkins, student of Dr. Deming and co-author, with Tom Coens, of Abolishing Performance Appraisals: Why They Backfire, and What to do Instead, for this month's Ongoing Discussion.  Their book is a delightful analysis of some of the myths surrounding the near-universal organizational practice of performance appraisal. Is there anyone among us who has not received or delivered a performance appraisal at some point in our organizational life? What have you noticed about your own assumptions or deeply-held beliefs?

 

Mary's premise is that performance appraisal systems in organizations inevitably fail, and sometimes cause serious damage to both the organization and individuals. Why does this practice reliably fail, and why does it simultaneously seem to persist in otherwise progressive clearer-thinking organizations? Why do we think it "works"? From a systems perspective, we might imagine there is a web of interdependent factors contributing to performance appraisal failure and to organizations' continued reliance on it. In her Thought Piece, titled Appraising Appraisal Systems, she invites us to consider reasons for this peculiar behavior. She draws explicitly on the thinking of Dr. Deming and Peter Scholtes, and her late writing partner, Tom Coens.  Many of you will also be reminded of things you've learned over the years from Russ Ackoff, Chris Argyris, Meg Wheatley, Edgar Schein, and Alfie Kohn.

 

Mary proposes that we have a slightly different focus for each of the 2 days.  The conversation both days will begin with her overview of "unbundling" and the underlying assumptions:

On Thursday, she will then encourage us to focus specifically on motivation and pay, and possibly move into feedback and development if time permits. 

On Friday, she will do the opposite, asking us to focus first on feedback and development and move into motivation and pay, depending on time
.

 

Mary also invites us to consider our responses to the following questions as a way of preparing for the conversations next week:

 

1.  Study your organization's vision and values.  Is your performance appraisal process congruent with these aspirations and beliefs?  How do you know?

 

2. As you reviewed the contrasting list of "myths and reality", did anything in particular trigger an epiphany or a concern?

 

3. Reflect on a time when you received feedback (either positive or constructive) and you chose to listen.  You internalized what was said and it permanently impacted your behavior.  Why did you listen?

 

4. It was stated that there is a wide chasm between what is known in the social sciences and what is practiced in business.  One area of study where this is particularly true is motivation.  What is your understanding of intrinsic motivation and how it is impacted with the use of extrinsic rewards?

 

5. Dr. Deming used to say "... the job of management is prediction."  What do you think he meant by that statement and how does it relate to our work on performance appraisals?

 

As Peter Block would say, "All those interested in creating a future different from the past, please enter.  Everyone else keep doing what you have been doing and try harder."

 

 

Biographical information 

 
Mary Jenkins is an organization development consultant, lecturer, and author specializing in strategic planning and system design.  Based on a 5 year working relationship with Dr. W. Edwards Deming, Mary has integrated his quality philosophy and management principles with her knowledge of organization development and Human Resources design, resulting in a unique approach to organizational improvement.  She has worked with a wide range of clients in business, education, government, and healthcare including Shell Oil, Saturn Corporation, the US General Accounting Office, and Ascension Health.

 

Mary is co-author of the book, Abolishing Performance Appraisals- Why They Backfire and What to Do Instead.   It has been published in 4 languages, and is referenced frequently in academia and the media, including CNN, the Wall Street Journal, Business Week, HR Executive, and Harvard Management Update.   She is also a contributing author to several books focused on emerging practices in human resources.

Please join us for one or all of the hours of this month's OD. As always, you are invited to participate for as long, or as short, as you can in one or more of these sessions.  Note that the conversations vary from session to session, due to a variety of causes, such as who participates and what questions are asked.   This diversity is captured every month, as the calls are recorded and posted as mp3 files on a PWR OD website that is being created.

International Participants

Our conference call sessions are toll-free within the U.S. and Canada.  Several international participants have been able to connect toll-free using Skype for a VOIP connection, which we now recommend to others calling in from outside the U.S. and Canada. 
 
First, you'll need to establish a Skype account at
www.skype.com.  Once Skype is set up and functioning correctly the only thing that is different when connecting with our "InThinking Roadmap" conference call sessions ("OD" or "The New Economics Study Sessions") is the use of a pass code and security code.  For our "OD" sessions, these numbers are provided once the "participant survey" is completed.  For the "The New Economics Study Sessions," these numbers are provided in an email from Tim Higgins, who hosts these calls.  In either case, when prompted by Skype to enter these codes, use the keyboard not voice option and be sure to turn off the computer's microphone, otherwise the numeric keys don't function.  If the microphone is left on when the codes are entered, Skype's automated operator will reply with "number not recognized," as no number has been transmitted.
 
New users of Skype are encouraged to perform a conference call test in advance of the scheduled "InThinking Roadmap" conference call.  Contact Bill Bellows to arrange for a test call.
